Ship's crew question

My crew tries to make a mutiny all the time, but there is food and rum in the cargo hold and i pay them. I rase the crew´s morale but it doesn´t help.
Can someone tell me how to mange the crew a little better?

ship berthing basicallly means that you leave a ship in the port of a city, without any crew, guns or provisions on it
